Why It Matters

Longer = higher chance of losing candidates to competitors. Track this per role type to spot bottlenecks.

Candidate Conversion Rates

What it is: Percentage of candidates who advance at each stage.

Applied → Screened Target: 25-30%
Screened → Phone Screen Target: 50-60%
Phone Screen → Interview Target: 40-50%
Interview → Offer Target: 30-40%
Offer → Accepted Target: 85-95%

Action: If offer acceptance < 80%, you're losing candidates at the finish line. Review comp and process speed.

Cost-Per-Hire

What it is: Total recruiting costs ÷ number of hires.

Include These Costs

Action: Track by role level and source. Agencies might be expensive but worth it for hard-to-fill roles.

Applicants Per Opening

What it is: How many candidates apply to each job posting.

What Good Looks Like:

  • Too few (< 10): Job description unclear, comp too low, or posting not reaching enough people
  • Sweet spot (20-50): Healthy pipeline without overwhelming volume
  • Too many (> 200): Description too generic, or you're attracting unqualified candidates

Action: Low applicants? Improve JD clarity and add salary range. High volume but low quality? Tighten requirements.

Time in Stage

What it is: Average days candidates spend in each pipeline stage.

Resume Review 1-2 days (longer = you're losing people)
Phone Screen Scheduling 3-5 days
Interview Scheduling 5-7 days
Offer → Acceptance 3-5 days (urgent roles: 1-2)

Action: Identify your slowest stage. Often it's scheduling—use calendar integration to fix it.

Offer Accept Rate

What it is: Percentage of offers accepted vs declined.

Benchmark: 85-95% acceptance rate

If you're below 80%, diagnose why:

  • Compensation too low? Compare to market data
  • Process too slow? Candidates got other offers
  • Overselling the role? Reality didn't match expectations
  • Poor candidate experience? Exit interviews tell the story

Action: Track decline reasons. If "compensation" shows up repeatedly, you have a pay problem.

Quality of Hire

What it is: How well new hires perform after 90 days or 1 year.

How to Measure:

  • Performance ratings at 90 days and 1 year
  • Manager satisfaction survey (1-10 scale)
  • Retention rate (still employed after 1 year?)
  • Time to productivity (days until fully ramped)

Action: Track by source. If referrals have higher quality of hire, incentivize more referrals.

First-Year Turnover

What it is: Percentage of hires who leave (voluntarily or not) within 12 months.

Benchmarks

  • • < 10%: Excellent
  • • 10-20%: Good
  • • 20-30%: Concerning
  • • > 30%: Crisis

Why It Matters

Replacing an employee costs 50-200% of their salary. High turnover = hiring process is broken.

Action: Segment by source and role. If Indeed hires leave faster, adjust screening for that channel.

Candidate Satisfaction (NPS)

What it is: Candidate Net Promoter Score—would they recommend your hiring process?

How to Collect:

Send a 1-question survey after rejection or offer acceptance:

"On a scale of 0-10, how likely are you to recommend applying to [Company] to a friend?"

  • • 9-10 = Promoters
  • • 7-8 = Passives
  • • 0-6 = Detractors

NPS = % Promoters - % Detractors

Action: Target NPS > +50. Even rejected candidates should have a positive experience.

Common Reporting Mistakes

Tracking "Number of Applicants" Without Context

1,000 applicants sounds impressive—until you realize only 2 were qualified.

Fix: Track applicants + quality (interview rate or source quality).

Measuring Time-to-Fill Instead of Time-to-Hire

Time-to-fill starts when you open the req. Time-to-hire starts when you post the job. Big difference.

Fix: Use time-to-hire to measure hiring speed, not approval delays.

Not Segmenting by Role or Level

Averaging entry-level and executive hires hides problems. They're totally different processes.

Ignoring "Why" Behind the Numbers
